Organizational Citizenship Behavior in a Professional Service Firm

Master's thesis: The purpose of our study has been to examine the effect of the work conditions autonomy, support from leader, organizational citizenship, job satisfaction and internal motivation has on Organizational Citizenship Behavior (OCB) in a Professional Service Firm (PSF).

Our study will be a contribution to existing research within the topic of OCB because our study is based on a context that there is not much previous research during the last years. Our study is interesting because there is not much previous research that has examined OCB in a PSF or within a Nordic context. PSF is a type of work that has been increasing in a high pace through the last years and is differentiated from other types of work. Because of this, it is very interesting to find out what types of work conditions that contributes to high OCB in a PSF.

Our study involved a quantitative research approach. We have through the FOCUS-project obtained data that has been collected by use of surveys among employees in a Nordic PSF in 2013 and 2015. Our study is longitudinal, which implies that our conclusions are based on causality. Based on our study is our main finding that the work condition autonomy has a positive effect on OCB in a PSF. We do not find empirical support that there exist positive effects between the work conditions support from leader, organizational citizenship, job satisfaction and internal motivation and OCB. Our empirical findings are based on analysis where we have included the demographic conditions gender, age, job position as Partner and in which business area the employees work in as control variables. We have used OCB as dependent variable in all the analysis, and the work conditions autonomy, support from leader, organizational citizenship, job satisfaction and internal motivation as independent variables.
